Last year, around this time we were talking to you aboutObama’s campaign ‘yes we can’, which oozes with enthusi-asm and optimism. This year, as we sat down to drill down

si100 companies, from the over 3,000 Indian founded companiesnominated, we had a glimpse of many Indian entrepreneurs who haveput this ‘yes we can’ campaign into action. They had passion, enthu-siasm, optimism and the sheer will to succeed in an economy, whichwas going through one of its worst phase. This year we present the 12th edition of si100, an annual listing

of the top 100 technology companies founded and managed by In-dians in the U.S. The listing not only represents the continuing riseand glory of the Indian entrepreneur in high-tech but also identi-fies companies impacting the marketplace. The companies in thisyear’s list display the characteristics of long-term visibility, sus-tained growth, business focus, profitability and customer and em-ployee value-creation.We salute each and every one of these entrepreneurs for their

leadership, and particularly for their unrelenting dedication in build-ing their companies. How Headstrong stands outNow that Headstrong has gained globalrecognition and respectability under thereign of its current CEO, Arjun Malho-tra, Sahai aims to scale this status bymaking Headstrong an ‘absolute leader’in financial consulting.

Today, the IT services market is likegoing to a restaurant and having IndianChinese. When you ask what they do,90 percent of mid-tier companies rattleoff that they specialize in manufactur-ing, healthcare, finance, and so on.When growth slows down in one seg-ment, they add more verticals to theirgrowing list of domains; the same wayrestaurants add more cuisines to their

menu when they don’t have enoughcustomers. The only way for small andmid-tier companies to survive with le-gitimacy is to specialize, to become thebest in something. In other words, asSahai says, you need to build a nicheand protect it through continual innova-tion. It should be analogous to a Chineserestaurant that specializes in Cantonesecuisine – not just a forte, but a super-specialty. Specialization, however, is not the

only unique quality that sets Headstrongapart from the rest.To be the best, you need to hire the

best. At Headstrong, 30 percent of its1,450 member India team are IITians,IIM graduates, or are from similar tier-I institutions. In order to keep up withcustomer demands Headstrong, likeevery other company, needs to expandrapidly and move higher up the valuechain. But in Headstrong’s case, it be-comes equally important to keep its staffintellectually challenged, given the topgrade hiring profile. “I really wanteveryone in the company to perform ata level that makes them proud of whatthey have created or achieved, and sec-ondarily makes them proud of the com-pany they help create,” says Sahai. Sahai brought out another interest-

ing point. It’s not just hiring from thebest institutions that matters. Hiringlocal talent is equally fundamental. For

instance, imagine you need to constructa modern expressway in Delhi. You caneasily give the contract to a top-notchforeign company and get it built. Butwhen it comes to defining the route it-self, can you entrust the job to the sametop-notch overseas talent? Probably not.You would more likely need to hire ateam with 30-50 percent Delhiites.Why? Because top talent is no substi-tute for local knowledge. The Delhiteam would understand local traffic pat-terns, business needs, and site issueslike no foreign company could. The same philosophy works for IT.

You have to be local in your local of-fice. You need to have a decent per-centage of local people in the deliveryorganization, not just in sales or thefront offices. So, Headstrong’s philos-ophy is: hire not just the best peoplefrom the best schools but local peoplefrom the local industry who have‘been-there-done-that’. If you’re fo-cusing on derivatives, for instance,hire the best derivative traders, not justJava programmers from India who’ve‘also worked in derivatives projects’.Earlier, in order to get an order from aclient like Goldman Sachs, one wouldhave to contact the CIO of the firm. Totalk to the CIO, you needed to talk thetechie’s language. But Headstrong’sstrategy involves a paradigm shift. Asa domain specialist, you need to knowthe business of the technology asmuch as the technology itself. Youneed to sell to the business leader morethan to the CIO. Therefore, you hirelocal domain expertise and train themin technology rather than the otherway round. That is what differentiatesHeadstrong from the rest.

Solutions for the BestIn the financial services market, prod-ucts change every day. Companies arechallenged with developing and im-plementing growth strategies, identi-fying innovative ways to attract andretain customers, effectively trans-forming their business, and managing

the impact of these changes on the or-ganization. In this fast-moving envi-ronment, achieving domain leadershipis not easy. How do you constantlystay ahead of the market?Headstrong achieves this by contin-

christened iceFish, supports most fi-nancial formats – like FIX, SWIFT,FIXML, and FpML – as well as thestandard formats like Excel, CSV,Fixed Length, and XML. It supportsmultiple communication methods –messaging, FTP, sockets, TCP and IP,email, and databases as well as propri-etary connectivity formats – ensuringthat one can connect with most finan-cial entities across asset classes.A solution like this demonstrates

positive that Headstrong has ‘produc-tized’ the solution. As I write this arti-cle, two top-tier investment banks aredeploying iceFish to connect their de-rivatives post-trade processing plat-forms to different industry utilities.

Challenges: The Tough get GoingWhen the Going gets ToughA $75 million company in 2003, Head-strong’s model of specialization in thefinancial industry has yielded sustainedyear-on-year growth in earnings, prof-itability, and market recognition. Thecompany recorded revenue of $180 mil-lion in 2008. But high growth brings itsown set of challenges.On the one hand, the transition from

a small company to a large one bringschanges to the business model. Moreimportantly, it presents challenges to theoperating model. You need to centralizeprocesses, knowledge management, andbusiness operations among other things.You need to maintain a culture of per-formance and entrepreneurship. On the other hand, high growth

sets expectations for even highergrowth. The overall market for IT andKPO is still expanding. Headstrong’schallenge is to outpace industrygrowth and become a $500 millioncompany in the next three years.Clients always want to consolidatevendors and work with the biggestcompanies. So Headstrong needs tobalance its specialization focus byquickly getting into the ‘big company’

club. Global recognition and re-spectability is already there, but whatthe firm wants now is sustainabilityand a workforce that is always readyto think out of the box and innovate.

Employee Programs: Keeping themMotivatedHiring the best and hiring locally maytake you in the right direction, but thatalone won’t take you to the pinnacleyou are aiming at. Retaining employ-ees and keeping them motivated isequally vital to building a successfulorganization.

A stand-out aspect of Headstrong’sculture is its strong focus on meritoc-racy and performance orientation.Every Thursday, Headstrong publishesa performance report of all its teams. Itis no secret within the organization as tohow the Bangalore or Chicago office isdoing. There is no debate on whether aparticular office, leader, or employee isdoing well or not – everybody knowshow well everybody is doing. Trans-parency is the key. We don’t want tobuild the best onshore company. We justwant to build the best consulting com-pany globally when it comes to consult-ing for financial services.”Striving to create a work environ-

ment that is challenging but satisfying,and which provides ample opportunitiesand rewards to strengthen and expandemployees’ careers is another unique as-pect of the company. The company hasvarious institutionalized programs andactivities to ensure retention of its em-

ployees. Whether it is a company-spon-sored adventure trip to the Corbett Na-tional Park, or a gym and crèche at itsIndia development center, there isenough to keep employees stress-free,comfortable, and having fun at work.HeadsUP, the company’s Indian cen-ter’s newsletter, focuses on keeping em-ployees informed of various businessrelated news, major events, as well astravel experiences shared by colleagueswhen onsite.Headstrong employees are not to be

left behind when it comes to communityservice and joining relief and rehabili-tation efforts during times of grave chal-lenges. During the wrath of typhoons,Ondoy and Pepeng in the Philippines,the management and employees put upa disaster relief fund for people whosehomes and properties were damaged bythe floods. This was just one element ofthe company’s ‘2.Outreach program’,developed at its Manila center, to en-gage its 650-strong workforce in com-munity-conscious programs. Or take forinstance, the ‘tree planting activity’where Headstrong adopted 14 trees fora year and a half, providing not just fer-tilizers and protection, but tender careand continual attention.‘Fun@Work’ apart, the company in-

vests in serious efforts when it comes tocompetence-building for its employees.This is only to be expected, given thatthe company’s USP lies in its domaincapabilities. The company sponsors ed-ucational degrees and certifications likeCFA (Chartered Financial Analyst) andFRM (Financial Risk Manager) for em-ployees, and has tie-ups with a numberof educational institutions in India andoverseas, including IIM Bangalore, theNew York Institute of Finance and theGlobal Association of Risk Profession-als (GARP). Competence building isboth at the functional as well as techni-cal level and is driven by each compe-tence vertical separately. For example,the quality assurance group at Head-strong recently nominated a number ofemployees to programs like ISTQB

Foundation and Advanced course,NCFM, and CSTE among others.

Cloud computinghas emerged asthe latest buzz-

word in the technologyspace, especially after theadvent of recession,though it has its own shareof setbacks.
