    Executive Summary :

    The purpose of this study is to analyze the relationship between job satisfactionand organizational commitment. We chose to study this issue on HOTELMANAGMENT, the HOTEL MANAGMENT productivity is largely related to theirlevel of job satisfaction and in fact, the turnover rate can be reduced with ahigher level of organizational commitment. Therefore, it is important fororganizations to study the relationship between these two variables. A surveywas made on the information which we collect with the help of questionnaireswhich focus on job satisfaction and organizational commitment of eachemployee. Thirty employees responded to the survey. The results from thesurvey on job satisfaction were compared to the result of the level oforganizational commitment. After analyzing the data, we found that there is arelatively strong correlation between job satisfaction and organizationalcommitment. Higher level of job satisfaction will lead to higher level oforganizational commitment.

    Introduction:

    Employees are one of the most important determinants that determine thesuccess of organizations. This is especially true for service organizations thatbased on good behavior of employees and provide friendly and courteousservices to their customers. The purpose of our research is to determine whetherfeelings of job satisfaction would lead to organizational commitment or not. Thefocus of our study is on job satisfaction in the most general term. It is veryimportant to study whether employees are satisfied, because it is believed thatworkers who are more satisfied will likely show more positive feelings, thoughts,and actions toward their job. Implications as to whether a person would staywith an organization can be Identified as three very different types, whichinclude:

    Affective

    Continuance

    Normative

    It is important to study the relationship between job satisfaction andorganizational Commitment, because this research will help us to understandhow people work in an organization. The main interest of our research is toinvestigate whether a hotel employees job satisfaction will affect his or her level

    of commitment with the organization. Generally, it is expected that employeesare more likely to stay with their organization and be highly committed with theorganization and their work. When employees experience low job satisfactionand organizational commitment, it leads to high turnover rate.

    This may be a result of low pay.

    Organizations value is not similar with employees value.

    Employees opinion can not be count.

    Employees are not considering as a part of organization.

    Strict timing, rules and policies of organization.

    When the employees do not see any link between the tasks, they and theorganizations which they work, fall in decline. When workers are Dissatisfied,this may create grievances, which Can lead to a lower level of organizationalcommitment, this may result in the form of labors strikes.

    Description of our Organization:

    We took over all hotel industry of Gujranwala.where we apply OB in a realsceniro.We conduct the research on two variables that is job satisfaction andorganizational commitment. The contact person who helps us to complete ourresearch is the first line managers of the hotels which we selected. Indeed, theirexperience is very rich in the dealing with relationships between his employeesand the hotel. He has provided very useful information for our project, and we

    have been able to contact him through telephone .

    Description of Sample:

    For our study, there were thirty participants, Including man and women. Amongthe thirty, ten are women and twenty are men. The ages of our participants

    range from the lowest of age twenty to the highest of age sixty-one. Theproportion of people whose primary language is Urdu but they also respond inEnglish. Employees include are managers, receptionists, chefs, sweepers,human resource management, supervisors, co workers and finance manager.

    Description of Measures:

    The questions that were used to measure our two variables, job satisfaction andorganizational commitment, can be found in below table. There are two parts ofour survey. The first part refers to the demographics of our participants, wherethey are asked about their gender, age, native language, country of origin, andeducation level. In the second part, there are five questions relating to jobsatisfaction. We measure job satisfaction by the common technique is the use of

    YES orNO manner. Furthermore, the second component of our survey iscomprised of ten sentences regarding organizational commitment respondentswere simply asked to indicate their agreement with the scale ranging from

    strongly disagree to strongly agree. The scale which range from (1) stronglydisagrees to (5) strongly agree, measures the degree to which employees areattached or committed to their organization.

    Overall, the level of job satisfaction was considered to be favorable amongemployees at Hotels which we selected.

    It can be concluded that the employees tend to be fairly satisfied with their

    work.

    On the other hand, though the mean for workers who are enthusiastic

    about their work most of the time was relatively high.

    There was equal agreement that each day of work seems like it willnever end.

    The repetitive work might contribute negative feelings of job satisfaction in

    this area.

    The level of enjoyment of the employees also favorable.

    Unpleasantness in the work is on lower side.

    Overall, the level of organizational commitment was considered to be favorable

    among employees at Hotel Industry.

    The data gathered do reveal that employees are more committed to put a

    great deal of effort in order to help of organization.

    Employees would accept any sort of job assignment for the working in

    organization.

    Same numbers of employees are agreeing and strongly agree with the

    statement their values and organizational values are same.

    Employees take feel proud to tell the others that they are the part of the

    organization.

    According to data analysis the employees which work in hotel industry is

    unsure that they have same sort of work which they have done before inother organization. In this we get closely related data to the scale which weprovide.

    Independence

    Enjoying the work its self is almost strongly correlated with high level of jobsatisfaction this character is present in our research.

    The Major facts of organizational commitment:

    Satisfied employees tend to be more loyal to their organization. Generally, whenpeople are satisfied with their jobs, they will have a positive attitude feeling about

    their jobs. In their minds, other jobs would not be better than the current one.Therefore, it is unlikely that they will change their jobs. Employees prefer to stayin their company and work hard for a return. If employees feel that the companytreats them fairly or well, the workers will feel that they are responsible to keepworking hard for their companies. Also, in order to maintain their current satisfied

    jobs, employees will perform well and work effectively, which is beneficial for thecompany. Therefore, in order to increase the employees level of commitment,the manager can try to increase their employees level of job satisfaction

    The results obtained from our study shows that there is a positive relationshipbetween job satisfaction and organizational commitment .For an organization tobe successful; its managers must ensure that their employees have a high levelof job satisfaction which moves towards high level of organizational commitment.

    As mentioned above, the employees of the Hotels are feeling fairly satisfied with

    their current job. However, the lower positioned employees tend to have a lowersatisfaction than those with a higher status.To overcome these problem managers should focus on:

    The work itself.

    Benefit programs.

    Rewards.

    Work conditions.

    Managers may also apply job rotation so each employee will have an

    opportunity to perform different tasks using various skills and talent.

    Offering courses and trainings to these groups of employees would be

    able to enhance their skills.

    Managers might also decide to make use of a rewarding system to

    recognize those employees who perform their job well.

    Indeed, one would feel highly satisfied when he or she obtains a reward

    for their hard work and outstanding performance.

    Rewards can be of different forms:

    A higher wage.

    Improvement of the work environment (a safer and better facility.

    Managers should motivate employees to be more helpful, friendly and

    good-natured because this would increase the employees jobsatisfaction and may motivate them.

    It would be best for them to understand what it is that would make them

    more satisfied with their job.

    The employees should try to determine how satisfaction can be

    maximized and decide on who can help him or her to achieve their goals.

    Then the employee should discuss the concerns they have in their job

    with their immediate superiors, and try to negotiate ways to benefit andsatisfy both parties.

    The employees should try to keep an open mind to experience and to

    their work, so they can also maintain a happy attitude towards lifetogether.

    In addition, employees may try to increase their intrinsic motivation,

    which is self- applied.

    If employees set goals for themselves, and these are achieved, the

    employees will be able to feel a sense of accomplishment.

    This may in turn lead to an increase in the level of satisfaction at their job

    and thus affect their level of organizational commitment.

    Limitations are following below:

    In this project, we are only concerned with overall commitment. However, thereare three types of commitments. Therefore, the positive correlation between jobsatisfaction and job commitment would not be directly applicable for the allemployees. For example, if an individual has financial problems, even thoughthe employee may have a low level of job satisfaction, he or she may still have ahigh level of commitment to the company in order to maintain his or her salary.On the other hand, if an employees job satisfaction is high, but his or her family

    requires him or her to work closer to home in order to take care of the children,this person may change to another company which has a better location. As aresult, there are limitations for our research if it is applied to the specific type ofcommitment.
